AbstractThe current research is trying to identify the existing harms and challenges of National Bank in order to explain and design the ideal model of service compensation system. The research approach is mixed and phenomenological. The tools of data collection were semi-structured interviews in the qualitative part and questionnaires in the quantitative part (structural-interpretive modeling, Delphi-fuzzy and model validation). The statistical community of human resource management specialists and expert managers of National Bank with more than 15 years of experience in human resources affairs is working. The sampling was based on a purposeful and criteria-based method and theoretical saturation was reached with 12 interviewers. Using thematic analysis, damages in three parts; Financial external service compensation, non-financial external service compensation and internal service compensation were identified. Then, in order to measure the reliability of the identified factors, the Kappa index was used, which was obtained as 0.785. In the next step, the Delphi-fuzzy technique was used to screen the indicators, and the results showed the confirmation of 14 main themes and 87 sub-themes identified as factors of the service compensation system from the experts' point of view. Then, using exploratory factor analysis, the KMO sampling adequacy index has been obtained as 0.950, which indicates that the research data can be reduced to a number of underlying and fundamental factors, and also the value (39661) in Bartlett's test at the error level of 0.01 It is significant, which indicates the correlation between indicators.
